Initiative is acting on a problem or opportunity without waiting to be told. When you interview for it, listen for a candidate who noticed something others missed, started work on their own, and can describe a result, without ignoring the people who needed to be informed.

What is initiative?

Initiative at work means spotting what needs doing and starting it within sensible limits. People with initiative look for gaps and improvements, propose a solution along with the problem, ask for the support they need, finish what they begin and keep their manager informed. They do not wait for permission on small matters.

Initiative interview questions

  1. Tell me about a problem you noticed that nobody had asked you to fix. What did you do? Listen for: how they noticed it, the first step they took and the result.
  2. Describe a process you improved without being asked. Listen for: a clear before and after and the way they brought others along.
  3. Give an example of a time you took on work outside your role. Listen for: a reason, a check with the manager and a good handover afterwards.
  4. Tell me about an idea of yours that was turned down. What did you do next? Listen for: persistence with respect and a revised approach.
  5. Suppose you finish your tasks early on a quiet afternoon. What do you do? Listen for: specific useful activities and a habit of telling the team.
  6. How do you decide when to act yourself and when to ask first? Listen for: a clear line based on risk and reversibility.
  7. Describe a time you started something and it did not work out. Listen for: learning, plain admission and willingness to try again.
  8. Tell me about a time you helped a new colleague without being asked. Listen for: noticing a need and acting with little fuss.

How do you score initiative fairly?

Initiative should be judged against the scope of the role. A junior candidate may show it in small improvements and a senior one in a larger change. Score the stage they were at and look for a start, a follow through and a result. Be aware that people in tightly controlled jobs may have had little room to act, so ask about any setting where they chose to start something, and give that evidence the same weight as paid work.

  • Ask every candidate the same questions and allow them to choose any work or life setting.
  • Write criteria such as noticed it, acted and got a result before the interviews.
  • Quote the first step the candidate took.
  • Treat acting without telling anyone as a weak signal, not a strong one.

How does an AI interviewer assess initiative?

An AI interviewer asks about acting without being told, using the areas you set. If a candidate says they are proactive but does not give a case, it follows up and asks what they noticed, what they did and what changed.
